Waching daily Jul 2 2018

In 2017, no industry had a higher turnover rate than tech.

That's not great news, because employee turnover is expensive.

For high-skill positions at tech startups, the cost of replacing an employee...

...can be double their annual salary, or even more expensive.

So once you've found talent, how can you keep them onboard?

Competitive salaries go a long way, of course, but it's not all about the money.

It's also about growth.

It's easy for startups focused on their own growth to slip up and forget that employees need growth too.

According to the Harvard Business Review, a lack of growth opportunities...

...is one of the main reasons employees quit their jobs.

That attitude is especially common among millennial workers, many of whom work at tech firms.

Nearly 60% of millennial workers say opportunities to learn and grow at work are "extremely important."

But many millennials also say that their work doesn't provide them with those opportunities.

That's the challenge - or conversely, the opportunity - for startups.

Most startups may not have the time for in-house training sessions,

or the money to fund every employee's MBA ambitions at expensive private schools.

But there are easier and more affordable alternatives.

Online courses are available for employees who want to study just about anything,

and startups can support them in a variety of ways.

For example, the company could reimburse employees for learning-related expenses.

It could carve out extra time in the work schedule for employees to spend on education.

It could even offer incentives (financial or otherwise) to employees who successfully "level up"...

by completing an online course of study or acquiring a new skill.

Cutting-edge startups across Asia are getting creative when it comes to helping employees with development.

Singapore AI startup Visenze, for example, provides employees with a flexible benefit account

that can be used for health and wellness items and professional development programs,

and many ViSenze employees have used the program to level up their machine learning skills with Coursera classes.

Blockchain startup Kyber has a similar policy.

Employees are encouraged to take online classes, attend offline meetups,

and senior and junior devs are paired up for knowledge sharing.

In a job market as competitive as tech, some turnover is inevitable.

But you can reduce your turnover - and by extension, your costs -

by consulting with employees proactively, and helping them find ways they can level up their skills.

How to Grow Apple Trees From Seed, Now 30 Months Old! - Duration: 9:31.

happy July 1st everyone July 1st is a special date because it means the

apple-trees I started from seed on January 1st 2016 are now 30 months old

or two and a half years old it's been hotter than Hades out here guys another

100 degree day the garden is struggling because of all the hundred degree

temperatures were having a matter of fact I don't think we've had a day less

than 96 97 in 3 or 4 weeks that being said I know many of you want to be

updated on my apple trees growing from seed series and so I'm gonna start off

by showing you the ones that are about two years old now as well as my

four-year-old Gala apple tree I'll just do a quick show of those and then we'll

get onto the two that are actually 30 months old including the one that has

some fruit sets let's go take a look alright so here's my 4 year old Gala

apple tree I got this guy from a nursery when he was a couple of years old he

hasn't actually put on any fruit yet he has that flowered a little bit this year

but he didn't set any fruit because he took forever to get his blossoms open

and by then my crabapple trees and my apple tree from seed had already had all

their flowers closed but he'll fruit next year and one thing I did is I

summer pruned this guy this year just did it a couple

days ago this will promote him to get more side branching I cut off most of

the terminal ends to go ahead and promote side branching and to see if I

can get more flowering buds to to sprout on this guy anyway that's for another

video I just wanted to talk to you about my Gala Apple these are all my two year

old trees again they're stunted I left these guys indoors for a long time but

they're starting to actually put on some growth now as you can see this series is

not about these but I like they include them in there are apple trees grown from

seed and they are also Gala apples so pretty good

I actually top this guy at the end of the last video and he shot up pretty

well so I'm pretty happy with the growth on this one this one has not done a lot

but he is coming back pretty strong these guys really struggled after the

to get there first buds broken and they've done well since and then finally

this is my third one this guy had a dual leader and I went

ahead and chopped off the second leader and now he's a single leader apple tree

so pretty good all three of those just turning two years old right about now

I'll have to take a look at when I started the Apple two series but that's

what these apple trees are from the Apple two series now that you've seen

the two year old apple trees and the four year old gala apple tree let's go

take a look at some of the other apple trees I've grown from seed as always

guys I'll start you off with the the original Apple tree I've grown from seed

we'll get past this pool equipment here for a second and I'll show you how well

he's doing he's done a really good job of maintaining his height and just

thickening up let's go and take a look at him so there you have it he's really

maybe grown another six inches since the last month and picked the most of the

growth that's happening from this water sprout and I will like I said end up

taking this water sprout off I'm just debating on if I can get encourage him

to get a couple of roots off the bottom of this scroll into the ground and I

might trying to propagate this guy we'll see not quite sure yet look how big this

guys getting continuing to grow again I will not be doing any summer pruning on

this apple tree I'm not worried about trying to get

blossom or fruiting ends or fruiting buds for next year or fruiting spurs

however you want to say 'em right now I'm just worried about this guy getting as

thick and as lush as possible will condition this guy I do have to do some

maintenance inside his canopy that is getting crowded we've got some frost

branching as you see here don't like that but I'm not worried about it right

now he seems to be doing good my guesstimate is he's about 11 feet now

for sure and then a while I have you here

a lot of peaches on that peach tree again that's for another series too

alright now that I've shown you that let's go and take a look at the one that

has fruit sets and we'll see how they're doing man it's hot I hear you guys I'm

sure a lot of you are gardening when it's hot as well but this is ridiculous

let me go to the camera and show you this apple tree this is the 30 month old

apple tree grown from seed just like the last one I just showed you and this is

the one with the fruit sets I've been really letting this guy kind of branch

out and grow on his own I figured most more foliage is more nutrients more

nutrients might be bigger apples you know he's a small apple tree and so he's

gonna produce small apples this year if they're even tasty that was that's the

big question on my mind and I'm sure it's on your guys's mind you know we

have a lot of the hand pollinated ones still on there we also have some of the

fruit sets that were not hand pollinated and they're starting to get some size as

well they've always been a lot smaller than the ones I started with my hand

pollination using the royal majesty crabapple but not too worried about

those I just wanted to give you a good look at the ones I have hand pollinated

and look at continuing to get bigger guys still not extremely large I think

April 15th was the day that they were hand pollinated by me so they're about

75 days in since their pollination and since apples take between 100 and 200

days to be mature I guess they're still on track they've probably grown maybe

10% of their current size since the last video so that's a little concerning but

again it's a hundred degrees out we haven't gotten a lot of rain we had a

big storm a couple of well about a week ago we had a couple of nut nights in a

row where's a bunch of storm and I promise you it seems like as soon as I

looked at them after that day they got bigger and then they haven't grown since

but maybe it's just me mother nature plays tricks whenever it rains

everything looks better it seems like again the weeds are already starting to

encroach we've got a water sprout on this one I don't really want that I want

them focused on the fruits for now so we'll pull that out but yeah crazy crazy

crazy doing well and the fruits are slowly getting bigger you know what let

me do something right now let me go ahead and get a let me go ahead and get

a ruler we'll place it in front of the fruit see how big it is that way the

next video we'll go and put the ruler in front and see if it's got any bigger

based on actual measurements I'll be right back let's take a look here and

see what we got looks like we got three-quarters of an inch in diameter on

that one and for this other one the angles a

little tough here guys but let's see if I can get this done about the same thing

exactly so 3/4 of an inch is there as you can see they're pretty small and to

give you an idea of what that means this is the royal majesty crabapple tree that

i used to hand pollinate what appears to be some type of green

apple and let's take a look at the size of these and these have been on the

trees for about a month longer than those and they put on most of their size

this last month so this guy is roughly an inch and a quarter so I'm thinking

these guys will at least get to an inch and a quarter maybe a few inches and if

I pull one of these off since these are not really edible crab apples you can

use these for jams if you boil them but that's about the size that you're

looking at so I'm hoping that these little guys get a little bigger than

these but I'll tell you last year these crab apples were not even this big this

tree was not this big and as this tree gets bigger these seem to get bigger so

maybe that'll happen for that next year but let's not count our chickens before

they hatch first things first let's get these to maturity

and let's get these to see if they're actually edible or not that's the 30

month look in on these and I'll catch up again next month unless something

magical happens between now and then alright everyone so that's my apple tree

update after 30 months hopefully you're enjoying this series if you are please

give me a thumbs up and if you're not a subscriber please subscribe I do a lot

of different series growing from seeds matter of fact even if you are a

subscriber don't forget to hit the bell icon so you get alerts when I've updated

one of my series as always this is rather backyard garden err wishing you

happy gardening and thanking you for watching I think you can get any hotter

Hi. Can I help you?

I'd like to find out if you have any excursions

suitable for families. Sure, How about taking your family for a cruise?

We have a steamship that takes passengers out several times a day

— it's over 100 years old.

The cruise takes place on a steamship so steamship has been written in the space

Now we shall begin

You should answer the questions as you listen because you will not hear the recording a second time

Listen carefully and answer questions 1 to 4

Hi. Can I help you? I'd like to find out if you have any

excursions suitable for families. Sure. How about taking your family for a cruise?

We have a steamship that takes passengers out several times a day

— it's over 100 years old.

That sounds interesting.

How long is the trip?

About an hour and a half. And don't forget to take pictures of the mountains.

They're all around you when you're on the boat and they look fantastic.

OK. And I assume there's a café or something on board?

Sure. How old are your children?

Er, my daughter's fifteen and my son's seven.

Right. Well there are various things you can do once you've crossed the lake, to make a day of it.

One thing that's very popular is a visit to the Country Farm.

You're met off the boat by the farmer and he'll take you to the holding pens, where the sheep are kept.

Children love feeding them!

My son would love that. He really likes animals

Well, there's also a 40-minute trek round the farm on a horse, if he wants.

Do you think he'd manage it? He hasn't done that before.

Sure, It's suitable for complete beginners.

Ah, good.

And again, visitors are welcome to explore the farm on their own,

as long as they take care to close gates and so on.

There are some very beautiful gardens along the side of the lake

which also belong to the farm — they'll be just at their best now.

You could easily spend an hour or two there.

OK. Well that all sounds good. And can we get lunch there?

You can, and it's very good, though it's not included in the basic cost. You pay when you get there.

Right.

Before you hear rest of the conversation you have some time to look at questions five to ten

Now listen and answer questions five to ten

So is there anything else to do over on that side of the lake?

Well, what you can do is take a bike over on the ship and then go on a cycling trip.

There's a trail there called the Back Road — you could easily spend three or four hours exploring it, and the scenery's wonderful.

They'll give you a map when you get your ticket for the cruise — there's no extra charge.

What's the trail like in terms of difficulty?

Quite challenging in places. It wouldn't be suitable for your seven-year-old.

It needs someone who's got a bit more experience.

Hmm. Well, my daughter loves cycling and so do I, so maybe the two of us could go,

and my wife and son could stay on the farm.

That might work out quite well

But we don't have bikes here... is there somewhere we could rent them?

Yes, there's a place here in the city. It's called Ratchesons.

I'll just make a note of that — er, how do you spell it?

R-A-T-C-H-E-S-O-N-S. It's just by the cruise ship terminal.

Okay

You'd also need to pick up a repair kit for the bike from there to take along with you,

and you'd need to take along a snack and some water — it'd be best to get those in the city.

Fine. That shouldn't be a problem. And I assume I can rent a helmet from the bike place?

Sure, you should definitely get that.

It's a great ride, but you want to be well prepared because it's very remote —

you won't see any shops round there, or anywhere to stay, so you need to get back in time for the last boat.

Yeah. So what sort of prices are we looking at here?

Let's see, that'd be one adult and one child for the cruise with farm tour,

that's $117, and an adult and a child for the cruise only so that's $214 dollars altogether.

Oh, wait a minute, how old did you say your daughter was?

Fifteen.

Then I'm afraid it's $267 because she has to pay the adult fare,

which is $75 instead of the child fare which is $22 — sorry about that.

That's okay. Er, so how do ...

That is the end of section one

You now have half a minute to check your answers

Now turn to section two

Section three

You will hear to tourism students called Natalie and Dave talking about the

tourism case study they are doing. First you have some time to look at

questions 21 to 26

Dave, I'm worried about our case study. I've done a bit of reading,

but I'm not sure what's involved in actually writing a case study —

I missed the lecture where Dr Baker talked us through it.

OK, well it's quite straightforward. We've got our focus — that's tourism at the Horton Castle site.

And you said you'd done some reading about it.

Yes, I found some articles and made notes of the main points.

Did you remember to keep a record of where you got the information from?

Sure. I know what a pain it is when you forget that.

OK, so we can compare what we've read. Then we have to decide on a particular problem or need at our site.

And then think about who we're going to interview to get more information.

OK. So who'd that be? The people who work there?

And presumably some of the tourists too?

Yes, both those groups. So we'll have to go to the site to do that, I suppose.

But we might also do some of our interviewing away from the site —

we could even contact some people here in the city,

like administrators involved in overseeing tourism.

OK. So we'll need to think about our interview questions and fix times and places for the meetings.

It's all going to take a lot of time.

Mmm. And if we can, we should ask our interviewees if they can bring along

some numerical data that we can add to support our findings.

And photographs ?

I think we have plenty of those already. But Dr Baker also said we have to

establish with our interviewees whether we can identify them in our case study,

or whether they want to be anonymous.

Oh, I wouldn't have thought of that. OK, once we've got all this information, I suppose we have to analyse it.

Yes, put it all together and choose what's relevant to the problem

we're focusing on, and analyse that carefully to find out if we can identify any trends or regularities there.

That's the main thing at this stage, rather than concentrating on details or lots of facts.

OK. And then once we've analysed that, what next?

Well, then we need to think about what we do with the data we've selected

to make it as clear as possible to our readers. Things like graphs, or tables, or charts...

Right

Then the case study itself is mostly quite standard;

we begin by presenting the problem, and giving some background,

then go through the main sections, but the thing that surprised me is that

in a normal report we'd end with some suggestions to deal with the problem or need we identified,

but in a case study we end up with a question or a series of questions

to our readers, and they decide what ought to be done.

Oh, I hadn't realised that.

Before you hear the rest of the discussion, you have some time to look at questions 27 to 30

[IELTS Listening] Summary Completion - Lesson 1 - Duration: 2:57.

Now listen and answer questions 25 to 30

How will you know if Asian bees have entered Australia?

We're looking at the diet of the bird called the Rainbow Bee Eater.

The Bee Eater doesn't care what it eats, as long as they're insects.

But the interesting thing about this bird is that we are able to analyse exactly

what it eats and that's really helpful if we're looking for introduced insects.

How come?

Because insects have their skeletons outside their bodies,

so the Bee Eaters digest the meat from the inside.

Then they bring up all the indigestible bits of skeleton and, of course, the wings in a pellet —

a small ball of waste material which they cough up.

That sounds a bit unpleasant. So, how do you go about it?

In the field we track down the Bee Eaters and find their favourite feeding spots,

you know, the places where the birds usually feed.

It's here that we can find the pellets.

We collect them up and take them back to the laboratory to examine the contents.

How do you do that?

The pellets are really hard, especially if they have been out in the sun for a few days so,

first of all, we treat them by adding water to moisten them and make them softer.

Then we pull them apart under the microscope.

Everything's all scrunched up but we're looking for wings so we just pull them all out and straighten them.

Then we identify them to see if we can find any Asian bee wings.

And how many have you found?

So far our research shows that Asian bees have not entered Australia in any number —

it's a good result and much more reliable than trying to find live ones as evidence of introduced insects.

Well, that's fascinating! Thank you, Grant, for those insights.

I hope that you might inspire some of our students here to conduct some similar experiments.

[IELTS Listening] Form Completion - Lesson 1 - Duration: 7:36.

Test two

You will hear a number of different recordings and you will have to answer questions on what you hear

There will be time for you to read the instructions and questions and you will have a chance to check your work

all the recordings will be played once only

The test is in four sections

At the end of the test, you will be given 10 minutes to transfer your answers to an answer sheet

Now turn to section 1

Section 1

You will hear a student talking to the student accommodation officer at a college

First you have some time to look at questions 1 to 5

You will see that there is an example that has been done for you

on this occasion only the conversation relating to this will be played first

Good morning, can I help you?

Yes. I've just been accepted on a course at the University

and I'd like to try and arrange accommodation in the hall of residence

Yes, certainly

Please sit down

What I'll do is fit in a form with you to find out a little more about your preferences and so forth.

Thank you

The student wishes to arrange accommodation in a hall of residence

So hall has been written in the space

Now we shall begin

You should answer the questions as you listen, because you will not hear the recording a second time

Listen carefully and answer questions 1 to 5

Good morning, can I help you?

Yes. I've just been accepted on a course at the University

and I'd like to try and arrange accommodation in the hall of residence

Yes, certainly

Please sit down

What I'll do is fit in a form with you to find out a little more about your preferences and so forth.

Thank you

So first of all, can I take your name?

It's Anu Bhatt

Could you spell your name, please?

Yes A-N-U...B-H-A double T

Thanks, and could I ask your date of birth?

the 31st of March 1972

Thank you. And where are you from

India

Oh right, and what will you be studying?

I'm doing a course in nursing

Right, Thank you.

And how long would you want to stay in hall, do you think?

well, it'll take three years but I'd only like to stay in hall for two

I'd like to think about living outside for the third year

Fine. And what did you have in mind for catering?

Do you want to cook for yourself or have all your meals provided, that's full board?

Is there something in between?

Yes. You can just have evening meal provided which is half board.

That's what I'd prefer.

Yes, a lot of students opt for that.

Now, with that in mind, do you have any special diet, anything we should know about?

Yes, I don't take red meat.

No red meat

Before you hear the rest of the conversation you have some time to look at questions 6 to 10

Now listen and answer questions 6 to 10

Now thinking about the room itself, we have a number of options.

You can have a single study bedroom, or you can have a shared one. These are both what we call simple rooms.

The other alternative is to opt for a single bed set which actually has more space and better facilities.

There's about 20 pounds a week difference between them.

Well, actually my grant is quite generous and I think the bed seat sounds the best option.

Lovely, I'll put you down for that and we'll see what availability is like.

Now, can I ask some other personal details which we like to have on record?

Yes, of course

I wonder if you could let us know what your interests are.

This might help us get a closer match for placing you in a particular hall.

Uhmmm. Well, I love the theater

Right

And I enjoy sports, particularly badminton.

That's worth knowing.

Now, what we finish with on the form is really a list from you of what your priorities are in choosing a hall

and we'll do our best to take these into account

Well, the first thing is I'd prefer a hall where there are other mature students if possible.

Yes. We do have halls which tend to cater for slightly older student.

Ummm and I prefer to be out of town

That's actually very good for you because we tend to have more vacancies in out-of-town halls.

Lucky!

Yes. Anything else?

Well, I would like somewhere with a shared area, a TV room for example, or something like that.

It's a good way to socialize.

It certainly is.

That's it.

Now we just need a contact telephone number for you.

Sure. I'll just find it. It's double 67549.

Great, so we'll be in contact with you as soon as possible...

That is the end of section 1 you now have half a minute to check your answers

Now turn to section two
